As economic headwinds, labor shortages, and digital disruption reshape the global workplace, HR leaders are under pressure to do more with less—and do it faster. Capterra’s newly released 2025 HR Software Trends Survey, which draws on insights from over 3,200 HR professionals across 11 countries, reveals how human resources teams are using AI and tech to bridge gaps, retain talent, and build futureproof organizations.

The short version: recruiting is more expensive, training is more urgent, and AI is no longer a nice-to-have—it’s a must.

Recruiting Costs Climb, AI Enters the Chat

Hiring top talent is increasingly a budget-buster. Forty-four percent of HR leaders say attracting skilled professionals is a top challenge in 2025, while 59% expect recruiting costs to rise. In response, nearly half of surveyed organizations are leaning on AI-driven recruiting tools to optimize candidate matching, automate screening, and create a smoother candidate experience.

Interestingly, while 63% of HR leaders expect to grow their workforce, only 42% view recruiting software as mission-critical. That’s a serious disconnect—suggesting many companies are still stuck between traditional hiring habits and the AI-powered future.

“Recruiting is ripe for transformation,” notes Bruno Peláez, senior analyst at Capterra. “But many organizations haven’t caught up to what their hiring ambitions demand.”

The Training Crunch: Software Skills Lag Behind Tech Investments

It’s not just about hiring new people—it’s about leveling up the ones already in the building. Forty-five percent of HR leaders say their top challenge in the year ahead is training and upskilling existing staff, especially as 68% expect upskilling costs to increase.

Compounding the problem: organizations now juggle an average of four separate HR tools. The patchwork setup makes integration tough, and 48% of leaders say onboarding staff onto these systems is a major pain point. Add in the growing importance of AI—and the fact that 43% say their teams lack AI-related skills—and it’s clear that investing in tech without upskilling employees is a recipe for stalled progress.

AI Is Actually Improving the Human Experience (Yes, Really)

One of the most surprising findings: AI may be fixing the very thing many feared it would break—employee engagement. According to the report, 43% of HR professionals using AI features in their platforms report improved employee satisfaction or engagement, compared to just 27% among those not using AI.

Retention gets a similar bump: 39% of AI adopters report higher retention rates, versus only 25% of those sticking to traditional systems.

This data punches a hole in the narrative that AI dehumanizes the workplace. Instead, when used thoughtfully, it seems to enhance the connection between employees and the organization—especially when it enables better personalization, feedback, and development pathways.

But There’s a Trust Gap—and a Data Challenge

Still, the AI revolution in HR isn’t without friction. Nearly half (46%) of HR leaders are concerned about how to properly assess the value and risks of AI. The top worries? Data quality, lack of AI literacy, and privacy.

With 67% of respondents ranking security as a critical feature in HR software—and 43% saying security concerns led to new purchases last year—it’s clear that trust and transparency must evolve alongside the tech.

“Adopting the right HR tech is just step one,” Peláez warns. “The real challenge is building AI fluency, protecting data, and keeping people at the heart of the process.”
