A new study from Cognizant and Pearson suggests that organizations are entering a pivotal phase where traditional career pathways, hiring models, and workforce development strategies are being challenged by the rapid adoption of AI. The report, titled The AI Workforce Pulse, surveyed 750 senior HR leaders across the United States, United Kingdom, and India and paints a picture of a labor market evolving faster than many employers can manage.
The headline finding is striking: 96% of HR leaders expect entry-level roles to transition into positions focused on supervising, managing, and collaborating with AI systems within the next five years. Rather than spending their early careers handling routine administrative or operational tasks, future employees may increasingly oversee AI-driven workflows, validate outputs, and apply human judgment where machines fall short.
That shift could dramatically alter how organizations recruit, train, and retain talent.
AI Is Creating New Jobs While Transforming Existing Ones
The study highlights a growing consensus among HR leaders that AI will not simply automate jobs away—it will create entirely new categories of work.
According to the findings, 94% of respondents expect AI to generate entry-level positions that do not exist today. As organizations integrate generative AI, automation platforms, and intelligent agents into business operations, new responsibilities are emerging around AI governance, oversight, prompt engineering, workflow optimization, and human-machine collaboration.
Middle managers are expected to play a critical role in this transition. More than 90% of respondents believe managers will be instrumental in redefining roles and helping teams adapt as AI changes day-to-day work.
This trend mirrors what many technology companies have been signaling over the past two years. Rather than eliminating entry-level opportunities altogether, businesses are redesigning them around higher-value activities that require critical thinking, communication, creativity, and decision-making.
The AI Skills Gap Is Growing Faster Than Training Programs
While demand for AI-related skills continues to surge, many organizations appear unprepared to meet employee expectations.
The study found that 91% of HR leaders have seen an increase in employee requests for AI training during the past year. Yet nearly half of organizations (46%) are not proactively arranging AI-focused learning opportunities.
The challenge extends beyond training availability. Six in ten respondents said their learning and development programs cannot keep pace with the speed at which AI is transforming job requirements.
The disconnect highlights one of the most pressing issues facing employers today: workforce readiness.
As AI capabilities continue to improve, skills can become outdated within months rather than years. Traditional learning models, which often rely on annual training cycles or lengthy curriculum updates, may struggle to keep pace with technology’s accelerating evolution.
For HR leaders, this creates a difficult balancing act. Organizations must simultaneously prepare employees for current AI tools while anticipating future capabilities that may reshape roles again in the near term.
Liberal Arts Degrees and Soft Skills Gain New Value
Perhaps one of the most surprising findings from the study is the growing importance of broad-based skills in an AI-driven workplace.
Nearly 69% of HR professionals said interdisciplinary backgrounds are becoming more valuable for early-career talent than narrowly specialized expertise. Meanwhile, 67% reported that liberal arts degrees hold greater value today than they did before the rise of AI.
The reason is simple: as AI becomes increasingly capable of handling technical and repetitive tasks, uniquely human capabilities become more important.
An overwhelming 97% of respondents said soft skills matter more than ever. Adaptability, communication, problem-solving, collaboration, and critical thinking are increasingly viewed as differentiators in an environment where technical tasks can often be augmented or automated by AI systems.
This marks a notable shift from hiring trends of the past decade, when organizations frequently prioritized technical specialization and job-specific expertise for entry-level roles.
Instead, employers appear to be placing greater emphasis on candidates who can learn quickly, navigate ambiguity, and effectively collaborate with both humans and AI tools.
Talent Acquisition Faces a New Reality
The research also underscores growing challenges in workforce planning and recruitment.
Nearly two-thirds (64%) of HR leaders said they struggle to find the right talent because AI is rapidly changing the skills they need employees to possess. As job requirements evolve, many organizations are finding that traditional job descriptions and hiring frameworks no longer align with business realities.
At the same time, almost all surveyed organizations reported plans to redefine job roles to reflect AI’s impact on everyday work.
Yet only 54% are proactively investing in AI upskilling efforts before those changes occur.
This gap suggests many employers remain reactive rather than proactive in preparing their workforce for AI-driven transformation. For organizations competing for digital talent, that delay could become a significant competitive disadvantage.
Why Early-Career Talent Matters More Than Ever
According to Cognizant Chief People Officer Kathy Diaz, AI is exposing the limitations of traditional talent development approaches.
With foundational job responsibilities changing rapidly, organizations must rethink how they hire and develop employees from the beginning of their careers.
The findings build on Cognizant’s earlier New Work, New World 2026 research, which found AI already influences 93% of jobs. The company continues to invest heavily in emerging talent, hiring 20,000 fresh graduates during 2025 and expecting to surpass that figure in 2026.
Pearson Chief Human Resources Officer Ali Bebo emphasized that future success will depend less on replacing human work and more on enabling effective collaboration between people and AI systems.
That perspective reflects a broader industry trend. As enterprises move beyond experimentation and toward large-scale AI deployment, workforce transformation is becoming just as important as technology implementation itself.

The Cognizant-Pearson study arrives at a time when organizations worldwide are grappling with the practical implications of AI adoption. While concerns about automation and job displacement remain, the research suggests a more nuanced reality is emerging.
Entry-level jobs are not disappearing—they are evolving.
The challenge for employers is no longer whether AI will reshape work, but whether talent strategies, training programs, and hiring practices can evolve quickly enough to keep pace.
Organizations that successfully bridge the gap between AI innovation and workforce readiness may gain a significant advantage in the coming years. Those that fail to adapt risk finding themselves with technology capabilities their workforce is not fully prepared to leverage.
